360-Degree Performance Reviews Do It Yourself

360-Degree Performance Reviews Do It Yourself360-Degree Performance Reviews Do It YourselfDont wait for corporate to make you do it. Ask the people who work for you to give you their honest opinions. Believe it or notlage, this often results in the best referrals. Its the time of year when companies review performance. Whose evaluation matters to you and your career?Start talking about performance reviews or references, and people immediately start thinking about their supervisors.Thats only part of the picture, however. When it comes to career development, the opinions of people higher than you on the corporate ladder are important, but they rarely tell the whole story. If you truly want to give yourself - and your current or tauglichkeit employer - an accurate picture of who you are and how you can contribute to the team, a 360-degree performance review that takes into account feedback from peers, employees and customers is one of the most important investments you can make.Althoug h many companies have adopted 360-degree reviews, the practice is far from universal. For this reason, you may have to take the initiative to do it yourself as part of the process. Before we explore how to do this, lets look at why its worth the effort. The basic idea behind a 360-degree review is simply to gain the insight of what it is like for people who work with you and for you. For some companies, it may only include direct and indirect reports. Ideally, it will also include support staff, colleagues in other departments, vendors and any other people you encounter in the course of your work. Why it matters Even if your immediate supervisor is a complete micro-manager, she probably doesnt have an objective view of what it is like to work with you on projects. Too often, I have seen people in management who were dazzled (read blinded) by people who managed up exceptionally well but were unable to manage down or work with peers effectively.Being able to recognize this issue was impo rtant when I worked as a headhunter. After all, I didnt have first-hand experience working on the saatkorn team with most of the candidates. As a head hunter, getting a clear 360- egree view was a challenge because most candidates only came to the table with references from their bosses and other people who lacked the perspective I needed. Many of the candidates clearly expected me to be impressed by the collection of industry leaders and experts they had assembled on their list of references. But how helpful is that? Depending on the position, your network and access to opinion leaders may be quite valuable. But it doesnt tell me anything about what it would be like to report to you. Most candidates were genuinely - and pleasantly - surprised by my interest in hearing from the people on their teams. For others, it was clearly uncomfortable because they knew their weaknesses could easily be exposed. Either way, candidates sometimes forget that any reasonably well-connected rolle is rarely more than two or three degrees away from someone who has worked directly with them but who isnt one of their references. This isnt meant to scare you, but rather to open your eyes to the importance of managing your reputation at every step in your career. A 360- degree performance review is a great place to start. How to get started If it is up to you to make the performance review a 360-degree process, begin by letting the people you work with every day know your intentions. For example, you might sayEven though our company doesnt officially do 360-degree reviews, your opinion is important to me. After all, you have much better sense of what it is like to work with me than my supervisor. My goal is not to put you on the spot but rather to get a better understanding of what is working, what isnt working and how I might be more effective. For this approach to work, you have to create a safe environment in which people can share their impressions without worrying about your reac tion. If you disagree with the feedback, avoid the temptation to get defensive. Instead, imagine you are an investigative reporter digging for the truth. That way, you can take an objective step back, acknowledge what has been shared and seek clarity. One of the easiest ways to accomplish this is to say something likeThank you for sharing that feedback. So that I better understand your perspective, I would appreciate any examples that might help me know what I did to create that impression.More important than the exact words you use is the need to communicate the followingYour sincere appreciation for the feedbackYour desire to understand the persons perspectiveYour interest in addressing the issues proactivelyA 360-degree review is not an opportunity to defend your past actions with a strong need to be right.Instead, its an opportunity to see yourself through the eyes of your colleagues and underlings. If you arent sure what people are thinking or you know deep down that you arent a lways the most pleasant person to have on the team, a 360-degree review can be a daunting prospect. But remember, just because you dont ask what you can do to improve doesnt mean your team isnt thinking about it.Even if you have made mistakes - and we all have - keep in mind that no one expects you to be perfect. In that sense, being proactive, doing a 360-degree review and making a clear commitment to change is a great step forward in your personal and professional development.

How to Write a Professional Email - 7 Questions to Ask Yourself Before You Hit Send

How to Write a Professional Email - 7 Questions to Ask Yourself Before You Hit Send How to Write a Professional Email - 7 Questions to Ask Yourself Before You Hit Send For many  years  now, people have been predicting emails demise. While its true we use other forms of communication like texting and social media to talk to our friends or send quick messages to our colleagues, we still use email, especially for work-related communication. It is also the primary means of contact when you are applying for a job. It is as important as ever to know how to write a professional email. Email may be your initial point of contact with someone and because of that, its your first opportunity to make an impression. Take great care in composing your messages. Before you hit send, answer these 7 questions. 1. Is my message error free? Checking your email for mistakes is the most important thing you can do before you send it. Incorrect spelling and bad grammar will make  you look careless. That goes against the impression you are trying to make, especially if you are applying for a job. Proofread until you are confident you have caught all spelling and grammatical errors, as well as typos.  Grammarly.com  has free tools, including an extension for the Chrome browser, that can help you with this. 2. What does my email address say about me? Your work email address- which by the way, you should never use for job searching- probably is very straightforward. Most likely it is some variant of your name. You may have chosen a less business-like address to use for personal email. An address that is suggestive, childish, or cute is okay if you are only using it to send messages to your friends and family but  if you need to write a professional email, sign up for a new account that conveys professionalism. Set up an email address that uses your actual name. Try your first and last names; your first name, middle initial and last name; or some combination of those. Never send your professional email from chickybabemymail.com. 3. Are the name and email address in the To field correct? When you begin typing a recipients name into the To field, most email clients will fill in the rest of the name with one from your contacts. You could easily end up with the wrong name in that field so make sure to pay attention to this. Imagine what trouble might arise if you accidentally send an email to the wrong recipient. Lets say you are looking for a job while you are  still employed. A hiring manager at a prospective employer could have a name that begins with the same letter as your current bosss name. How embarrassing would it be if you sent your boss a message meant for that hiring manager? Not only do you want to make sure your message reaches its intended destination, but you also want to be certain it doesnt reach an unintended one. 4. Have I used the proper title to address the recipient? If you are already on a first name basis with the person you are emailing, it is okay to address them that way in your message. However, if this is your first time communicating with someone, or you arent sure how they prefer to be addressed, it is  preferable to use a formal title like Mr., Ms., Mrs., or Dr. and the recipients last name. Always err on the side of caution. It cant hurt to be formal. For a hint about how someone with whom you already have an established relationship prefers to be addressed, look back on prior messages to see how they are signed. That will help you decide what to do. 5. Does my tone convey my message well? As the saying goes, Its not what you say but how you say it. When you speak to someone face-to-face, you can rely on intonation, body language, and facial expression to help give additional meaning to your words. When you try to convey the same message in writing, there is more room for misunderstanding because the reader cant see your face, read your body language, or hear your voice. Make sure your message is polite and sounds friendly, and that your intended meaning is clear. 6. Is my message simple, but not cryptic? Keeping your messages short and sweet will make them easier to understand. At the same time, you should not omit anything important. You dont want to force the recipient of your email to guess what you are trying to say. Your message should be as precise as possible  but include all the necessary information. 7. Have I included unsolicited attachments? Many people refuse to open email attachments they arent expecting. They are right to avoid doing that. Computer viruses are often transmitted in those attachments. If you want to send a file to someone, for example, your resume, ask your recipient for his permission first. Send it only if he says it is okay.

A Robot That Prints Tissue

A Robot That Prints Tissue A Robot That Prints Tissue A Robot That Prints Tissue Advanced Solutions Life Sciences has created a six-axis robotic 3D printing workstation that can be used to create tissue, cells, biological gels and coatings, and perhaps eventually an entire human organ, such as a heart. The six-axis robot is more precise than the typical three-axis bioassembly tool used to print tissue, which Lehanna Sanders, the companys business development manager, says are slow and dont typically handle curves well. Currently, researchers use her companys Bioassembly Bot to fabricate biological tissue structures on which to run experiments, but in the future it could help with patient diagnostics and may be used to print living tissue inside patients during surgery, she says. The printer, for example, isnt restricted to printing on a flat surface. A video at the companys web site shows an angiogram printed on to the contoured surface of the heart, for example. This comes in at an angle to make structures on something thats not a flat surface, which is important for eventually generating tissues anddown the linefull organs, Sanders says. Researchers look on as robotic 3D printing workstation works. Image: Advanced Solutions Life Sciences The Louisville, KY-based company came up with the design for the multi-axis printer and incorporated the modular heads on an Epson robotic arm. The arm and the number of axes allow surgeon-like precision when building 3D tissue structures, says Michael Golway, the companys president and chief executive officer. Its the robotic nature of the tool, along with its six axes, that turn the 3D printer into a 3D biofabrication device. Up to ten independent types of materials can be loaded in the printing workstation during one print run. That means experimenters can use different cell types or materials within a single test, Sanders says. The machine can be loaded with up to ten different types of fluids for printing and is capable of printing organ structures down to a resolution of 20 m in a 300 mm by 250 mm by 150 mm build volume. The workstation includes automated syringe exchange, automatic calibration of syringe tips, and a variety of utilities aimed at precisely leveling the print bed. The device also includes a live feed of the action as it happens. Relying on its laser sensors, the robot arm can, for example, select a syringe from a storage rack and dispense organic materials in set amounts to build, from scratch, a functioning biological model. With the 6-axis robotic arm the bioprinter precisely builds 3D tissue. Image: Advanced Solutions Life Sciences For another type of experiment, the pick-and-place robotic nature of the arm allows tool to pick up a multi-well plate to begin an experiment. Within the wells, you can print 3D tissue structures, like a tissue scaffold, at a pretty small scale, and then you can print cells within that and do different co-culture experiments, she adds. So you can generate a working unit of an organ within each well and itd be in 3D but at a very small scale. Or, researchers might print a single form of a 3D tissue structure to run analysis of different chemical structures within the wells, Sanders says. The 3D printing robot automates such experiments. We print the tissues, perform the experiment, and a lid can be added to the plate. The entire experiment is done without anyone touching it, she says. Also important is the Tissue Structure Information Modeling (TSIM) software Advanced Solutions developed along with the hardware. That software acts as a CAD program for biology and calling upon graphical images rather than lines of manual codes. With TSIM, researchers can scan organs and tissues, then use those scans to create and manipulate 3D models that the BioAssembly Bot prints for experiments, Sanders says. Those modelsalong with 3D prints of those modelswill one day be helpful in diagnosing patients, she says. Because TSIM is integrated with the robotic assembly device, physicians and researchers can import patient-specific data sets from computer tomography scans or magnetic resonance images and generate 3D structures based on that data. Theres already a lot of work being done in 3D printing peoples tissues based on CT or MRI as a diagnostic tool and we fit well into that, she says. Alternatively, researchers can build their own model and assign various material properties to parts of the model, specify print parameters, and eventually hold in their hands a 3D version of the printed model. The robotic device can also print from the stereolithography files other CAD systems generate for 3D printing, Sanders says. The machines price starts at $159,995. Due to its flexibilityagain, including its capability to print on contoured surfaced like the heartthe biological robotic assembly machine could one day operate within a patient, Sanders said. If something needed to be printed in situ, thats possible I think. Our long-reaching goal for this to directly affect patients, she adds. Jean Thilmany is an independent writer. So you can generate a working unit of an organ within each well and itd be in 3D but at a very small scale.Lehanna Sanders, Advanced Solutions Life Sciences

To appear confident, stop power posing and just be authentic

To appear confident, stop 'power posing' and just be authentic To appear confident, stop 'power posing' and just be authentic Nerves are the bane of any good presentation, since half your energy seems to go into not giving away how worried you are that you’ll screw up.Ergo the cottage industry in advice about body language: the poses and hand gestures that, like some kind of corporate gang sign, are supposed to indicate to the tribe that you belong, and you get the language.A Harvard Business Review article  called “6 Ways to Look More Confident During a Presentation” explored what adopting certain poses  signals to others. There were six examples from the Center for Body Language, but here are a few: Moving your hands within a limited space, or  â€œthe box,” is supposed to signal that you’re “trustworthy, truthful.” Acting like a you have a basketball in your hands, or  â€œholding the ball,” should make you look “commanding, dominant,” while a “wide stance” is supposed to make you look “confident, in control.”Researchers have studied what it means to be confident and how to tran slate that into your body language. We were interested in how it compared to the power of being vulnerable enough to be your authentic self with others.Power posingThe ongoing dialogue about what poses make you feel and/or look powerful has been raging for years now.Social psychologist  Amy Cuddy talked about the “power posing” during a 2012  TED Talk. She conducted a study of body language, where participants took on “high-power poses” that made them look confident and “low-power poses”  make themselves look “small” for two minutes. They also took saliva from the participants.“So two minutes lead to these hormonal changes that configure your brain to basically be either assertive, confident and comfortable, or really stress-reactive, and feeling sort of shut down…So it seems that our nonverbals do govern how we think and feel about ourselves, so it’s not just others, but it’s also ourselves. Also, our bodies change our minds,” Cuddy said in the 2012 TED T alk.But the team’s 2010  findings were challenged later on. Another team replicated the study on a larger scale and found “no effect,”  the findings of which were published in 2015, according to Slate. The other team “shared their analysis with Cuddy, who replied…” and her team published a response  in Psychological Science, according to  Slate. While “fake it til you make it” is often popular and sometimes valuable advice, it doesn’t seem to always work. And a new kind of concept is having its day: being yourself. It takes a lot less energy than trying to appear perfect and infallible, which requires a lot of thought and wastes energy in trying to control other people’s perceptions.Another bonus: being yourself makes you more sought-after and trusted, as long as you are introspective about your own actions and respectful toward others.Authenticity is the new measure of leadershipAt what point does your being yourself outweigh striking a pose? It all comes from the same place: compassion for flaws, whether they’re yours or someone else’s.For researcher Brené  Brown, feeling your best and treating others well starts with being vulnerable-  she talked about it in a 2010 TED Talk  in Houston.“…when we work from a place, I believe, that says, ‘I’m enough’ … then we stop screaming and start listening, we’re kinder and gentler to the people around us, and we’re kinder and gentler to ourselves,” Brown said in the 2010 talk.In a vulnerable moment during another  TED Talk in 2012, Brown herself opened up about having  the “worst vulnerability hangover of my life” after her 2010 talk in Houston, and talked about telling her friend about what she was going through over lunch, doubting her decision to talk so openly. But that kind of self-doubt is the sure road to authenticity and by extension better leadership, because it forces us to examine who we are. While power-posing can fake confidence enough to get into a room, no amo unt of body language can replace the good judgment that makes a leader.Be a truth-teller, and be around truth-tellersBill George, a senior fellow and lecturer on leadership at Harvard Business School, has written that one of the keys to authentic leadership is examining our origins and our “crucibles,” or those times when we are changed by the pressure and fire around us.“As leaders explore their life stories and crucibles, and process their experiences, they develop deeper understanding of themselves and feel increasingly comfortable being authentic,” George wrote. “This is a lifelong journey in which we are always discovering the next layer, much like peeling an onion. As leaders discover their truth, their True North, they gain confidence and resilience to face difficult situations.”Drop the mask, because no one’s fooledThe old corporate idea of getting promoted and rising rewarded masks and costumes: the perfect suit functioned as a kind of corporate armor to keep people at arms’ length, and Dale Carnegie techniques such as repeating people’s names imitated a genuine interest in others. But the newer science on leadership is looking at the power of honesty: wearing what makes you feel capable and comfortable like Mark Zuckerberg and his 20 gray t-shirts; speaking with “radical candor“; seeking out advisers who are “truth-tellers” instead of sycophants. That means making sure your body language is calm and reflects that you are listening and interested, not copying someone else’s idea of what looks powerful.Either way, tapping into who you really are deep down is sure to help you feel more confident with yourself and others at  work- maybe even during that big company presentation. Being comfortable in your own skin is the ultimate power pose.
